The skilled labor shortage in U.S. manufacturing is no longer a forecast — it's a structural constraint. In a recent episode of Great Question: A Manufacturing Podcast, IndustryWeek Senior Staff Writer Anna Smith examined the data behind the gap and the strategies manufacturers are deploying to close it.

The Scale of the Shortfall

Lightcast's data frames the problem clearly. Skilled trades — defined as occupations requiring apprenticeship training, certificates, or associate degrees rather than four-year degrees — account for 9% of all U.S. jobs, with 60% of those concentrated in construction and manufacturing.

The supply-demand mismatch is stark: for each person completing a training program, there are three job openings in the skilled trades, producing a talent gap of 1.3 million workers.

Demographics compound the issue. Around 25% of skilled trade workers are 55 or older, meaning retirements will accelerate demand rather than relieve it. Meanwhile, the growth of data centers is adding to the demand for skilled workers, pulling from the same limited labor pool.

Reshoring Raises the Stakes

The reshoring wave is intensifying pressure on the talent pipeline. According to the 2026 survey data discussed in the episode, 36% of OEMs surveyed have reshored or are actively reshoring, up from 29% in 2025. Among contract manufacturers, 31% have reshored or are actively reshoring, while 32% are currently quoting reshoring projects.

That incoming work is colliding with a hiring wall: 66% of respondents say hiring technicians like welders and machinists is very difficult or at a crisis level, with 60% saying the same about maintenance and repair techs. Additionally, 64% of contract manufacturers report difficulty recruiting or retaining workers over the last year as a result of deportations.

How Manufacturers Are Responding

Manufacturers are not waiting for the labor market to fix itself. The survey found respondents are drawing on multiple pipelines simultaneously: 61% are using trade or vocational schools, 58% are running internal upskilling or reskilling programs, 51% are pursuing community college partnerships, 46% are engaging third-party staffing and recruiting agencies, and 43% are operating apprenticeships.

The breadth of that response is telling — no single channel is sufficient.

Where AI Fits — and Where It Doesn't

Notably, 70% of skilled trade jobs have an AI exposure score of less than 30%, suggesting these roles are less likely to be replaced or reshaped by automation. The shortage won't be solved by substitution.

But AI may help on the entry side. Analysis from Deloitte and the Manufacturing Institute finds that artificial intelligence can lower barriers to entry for manufacturing technician jobs, with embedded expertise and guidance reducing dependence on prior experience and tribal knowledge — a meaningful advantage as veteran workers retire.

The same analysis points to a second lever: technicians from industries adjacent to manufacturing have overlapping capabilities and knowledge that could transfer to manufacturing technician jobs, effectively widening the talent pool beyond traditional recruiting grounds.

The takeaway for manufacturers is pragmatic. The gap is structural, the demand drivers are growing, and the response has to be multi-channel: build talent internally, partner locally, recruit laterally, and use technology to get new workers productive faster.
