The numbers are stark, and they aren't improving on their own. For every person completing a training program in the skilled trades, there are three job openings waiting — a talent gap of 1.3 million workers. That's the picture painted by a recent Lightcast report, and it's the subject of the latest episode of IndustryWeek's Great Question: A Manufacturing Podcast.

Defining the Gap
Lightcast's report defines the skilled trades as hands-on, in-person occupations that don't require a four-year degree but do require apprenticeship training, certificate completion, education up to an associate's degree, or other on-the-job training. By that definition, 9% of all U.S. jobs fall into the skilled trades — and 60% of those are in construction and manufacturing.
The demographic math makes the shortage worse. Around 25% of skilled trade workers are 55 or older, meaning retirements will steadily drain an already thin pipeline just as demand accelerates.
Reshoring and Data Centers Turn Up the Pressure
Two demand-side forces are compounding the problem. The 2026 USA Reshoring Survey Report from the Reshoring Initiative and Regions Recruiting found that 36% of OEMs surveyed have reshored or are actively executing additional reshoring — up from 29% in 2025. Among contract manufacturers, 31% have reshored or are actively reshoring, and another 32% are currently quoting reshoring projects.
Meanwhile, the rapid growth of data centers is adding further demand for skilled workers. The hiring pain is already acute: 66% of survey respondents say hiring technicians like welders and machinists is very difficult or at a crisis level, and 60% say the same about maintenance and repair techs.
How Manufacturers Are Responding
The survey also reveals where manufacturers are actually turning for talent. Trade or vocational schools lead at 61%, followed by internal upskilling or reskilling programs at 58%. Community college partnerships come in at 51%, third-party staffing and recruiting agencies at 46%, and apprenticeships at 43%.
There's also a technology angle worth noting. Analysis from Deloitte and the Manufacturing Institute finds that artificial intelligence can lower barriers to entry for skilled manufacturing roles, with embedded expertise and guidance reducing dependence on prior experience. That matters doubly given Lightcast's finding that 70% of skilled trade jobs have an AI exposure score of less than 30% — these occupations are less likely to be replaced by AI than supported by it.
The same analysis points to an underused talent source: technicians from industries adjacent to manufacturing have overlapping capabilities and knowledge that could transfer directly into manufacturing technician jobs.
The Takeaway
No single lever closes a 1.3 million-worker gap. But the combined playbook — upskilling incumbent workers, partnering with schools, recruiting from adjacent industries, and deploying AI as a knowledge bridge rather than a replacement — gives manufacturers a realistic path to sustaining the domestic production resurgence.
